面對資訊科技快速發展和員工知識水準普遍提高的時代下,不論是組織轉型或員工對自身職涯發展的期望,當受到外部環境變化及內部組織因應發展進行重整或精簡的影響時,對組織員工的升遷和學習發展隨時面臨著職涯停滯的問題。本研究結合社會交換理論探討員工職涯停滯(階層停滯、工作內容停滯)與知識隱藏行為(偽善躲藏、吝嗇與裝聾作啞)、網路遊蕩、離職意願的關係。此外,加入暗黑三角人格特質(自戀、心理病態與馬基雅維利主義)是否對上述變項之間的關係,具有調節效果。本研究採跨時間點的方式蒐集兩階段資料,收集151份問卷。經由階層迴歸分析的檢驗步驟,研究結果顯示:階層停滯與知識隱藏行為吝嗇有正向關係;階層停滯、工作內容停滯與離職意願有正向關係。調節效果之分析結果則顯示,暗黑三角人格特質中的心理病態會調節工作內容停滯與知識隱藏行為的關係;馬基雅維利主義會調節階層停滯與知識隱藏行為、網路遊蕩與離職意願的關係;馬基雅維利主義也會調節工作內容停滯與知識隱藏行為、網路遊蕩與離職意願的關係。最後本研究亦討論研究限制,並提出相關實務管理意涵與未來研究建議,提供給組織管理者與後續研究者參考。
Abstract
Employees are always facing the problem of career plateau, such as promotion and learning development. Since the development of information technology is rapid, and employees' knowledge level is higher than before, organizational transformation or employees' expectations for their career development are affected by external environment changes and internal organization restructuration. Based on the social exchange theory, this study explores the relationship between career plateau (hierarchical plateauing, job content plateauing) and knowledge hiding behavior (evasive hiding, lack of sharing, and playing dumb), cyberloafing, and turnover intention. Besides, this study also examines whether the dark triangle personality traits (narcissism, psychopathy, and Machiavellism) have a moderating effect on the above variables' relationship. This study collected 151 questionnaires. Through the test steps of hierarchical regression analysis, the results show that: there is a positive relationship between hierarchical plateauing and lack of sharing; there is a positive relationship between hierarchical plateauing, job content plateauing, and turnover intention. The results show that psychopathy can moderate the relationship between job content plateauing and knowledge hiding behavior. Machiavellism can moderate the relationship between hierarchical plateauing, job content plateauing knowledge hiding behavior, cyberloafing, and turnover intention. Finally, this study also discusses the limitations of the research. It puts forward the implications of practical management and suggestions for future research, providing a reference for organization managers and subsequent researchers.
