個人在工作環境中時常會感受無聊,而工作無聊是一種無法直接觀察出的情緒,但此種不外顯的情緒卻會造成組織許多負面結果,故本研究主要以自我調節理論,探討個人當日的工作無聊情緒如何影響自我耗損,以及當日後續的工作拖延與工作塑造 (尋求挑戰行為),且個體展現不同的工作行為可否減緩隔日的工作無聊情緒,此外,本研究進一步探究個人未來時間觀的認知差異是否具有調節效果。本研究以經驗抽樣法之研究設計,研究對象為135位全職工作的受試者,每日發放2份問卷並連續蒐集5個工作天,共有效配對618份每日問卷。研究結果顯示 (1) 個體當天若經歷工作無聊,將更容易展現工作拖延行為,且會減少主動進行工作塑造 (尋求挑戰行為) (2) 個體當天工作無聊會經由自我耗損增加當日工作拖延行為以及減少當日工作塑造 (尋求挑戰行為) (3) 個體當日表現工作拖延則會加劇隔日工作無聊 (4) 個體當日選擇進行工作塑造 (尋求挑戰行為) 可降低隔日工作無聊感受 (5) 個體若具有高程度的未來時間觀,可減緩自我耗損與當日工作拖延行為的正向關係。本研究最後也針對組織如何改善個體工作無聊感受帶來的影響,提出相關實務建議。 |
Abstract |
Work-related boredom is an inconspicuous emotion that occasionally occurs in the workplace. Moreover, it can cause adverse consequences to the organization. Based on self-regulation theory, this study aims to test whether daily work-related boredom leads to ego depletion and subsequently reduces job crafting (seeking challenges) and increases procrastination at work. Furthermore, exploring whether daily job crafting (seeking challenges) and daily procrastination at work can cope with work-related boredom on the next day. Besides, We examine the moderating effect of future time perspective. Drawing on the data from 135 full-time employees who completed a 5-day daily questionnaire, the study indicates that (1) daily work-related boredom positively associates with daily procrastination at work. In contrast, daily work-related boredom negatively relates to daily seeking challenges. (2) Ego depletion mediates the relationship between daily work-related boredom and daily procrastination at work and daily seeking challenges. (3) Daily procrastination at work positively predicts to work-related boredom on the next day, while daily seeking challenges negatively predicts to work-related boredom on the next day. (4) Future time perspective could moderate the relationship between ego depletion and daily procrastination at work. Finally, the practical implications for ameliorating the effects of work-related boredom are discussed. |
