隨著網際網路的發展,許多企業意識到數位轉型的重要性。近年更因為Covid-19在世界的流行,許多企業加入轉型行列,正在進行轉型的企業也加快轉型的腳步。數位轉型包含企業流程轉型、商業模式轉型、組織和文化轉型,而數位轉型既然是數位科技與既存營運模式結合的過程,因此無論是哪個面向都與資訊科技脫離不了關係。企業積極導入新科技使得員工需要花費更多精力在學習科技上,也使得的科技壓力大幅提升,科技壓力被先前研究實證會影響工作生產力,而生產力是影響公司營運的重要指標,因此如何面對科技壓力這個挑戰是公司重要的議題。
有鑑於此,本研究節結合壓力的交易理論(Transactional Theory of Stress,TTS)與工作需求-資源模型 (Job Demands-Resource Model , JD-R)和其他構面設計出一個整合研究模型,來探討科技壓力對工作生產力之影響。過去研究指出科技壓力會直接影響工作生產力,但工作生產力亦會受工作投入而影響,因此本研究也探討工作投入在科技壓力與生產力之間的中介效果。且由於技術部門人員會是企業進行技術轉型的第一線人員,技術部門人員的生產力也攸關公司轉型的成功與否,因此本研究著重在技術部門人員進行探討。
本研究以問卷調查進行研究,並回收了 466 份有效問卷,。研究結果顯示,對於資訊領域員工來說,科技壓力會使得避免依賴IT使用的情形和工作疲憊增加,而工作疲憊會使工作投入減少;但工作疲憊同時被工作需求與員工抗壓性影響,而工作投入會同時被工作疲憊及個人資源影響,進而導致生產力、工作滿意度、組織公民行為增加。
本研究可為企業人資部門以及用人主管做出貢獻,使得企業部門能更了解科技壓力的生成以及其帶來的影響,並探討如何藉由公司政策以及用人標準替企業減少科技帶來的負面影響,進而提高工作生產力和其他有益公司的行為,加速企業營運及轉型。
Abstract
Many companies leverage information technology (IT) on digital transformation for increasing competitive advantage, as well as for reacting to the disruptions brought by the pandemic of Covid-19 . The increase of using IT in organizational practices requires much of effort for the employees to learn the technology, thereafter increase employees' technology stress.
Technology stress has been proven to affect work productivity. As work productivity is an important indicator of a company's operations, how to cope the challenge of technology stress becomes an important issue for companies. This study investigates the impact of technological stress on work productivity with mediation of work engagement. Our investigation focus on employees in IT department because they are the frontline person influenced by digital transformation.
We conducted a survey for answering research question. With 466 valid responses, our findings showed that for IT workers, technology stress led to increase avoidance of reliance on IT usage and Exhaustion, Exhaustion leads to a decrease in work engagement, but Exhaustion was influenced by both work demands and employee stress resistance, and work engagement is influenced by both Exhaustion and personal resources, which in turn leads to an increase in productivity, job satisfaction, and organizational citizenship behavior.
This research can contribute to corporate HR departments as well as hiring executives.To enable the corporate sector to better understand the generation of technological pressure and its impact, and to explore how to reduce the negative impact of technology for enterprises through corporate policies and employment standards.This in turn improves work productivity and other beneficial behaviors for the company, accelerating business operations and transformation.
