本研究以組織雙元性為理論基礎,探討團隊雙元學習在團隊反思與團隊建言行為之間的中介角色,以及團隊競爭氣候在團隊反思與團隊雙元學習之間的干擾效果。 本研究採用兩階段調查法蒐集54個企業單位、216份員工的問卷資料。經統計分析結果顯示,本研究之整題模型配適度狀態良好,同時研究假說大多獲得支持,亦即:(1)團隊反思與團隊雙元學習具有正向關係;(2)團隊雙元學習與團隊建言行為具有正向關係;(3)團隊雙元學習在團隊反思與團隊建言行為之間不具中介效果;(4)團隊競爭氣候在團隊反思與團隊雙元學習之間具有正向調節效果。 根據上述分析結果,本研究建議團隊可以提高集體反思之程度與適度的團隊競爭氛圍,藉以提高團隊成員的雙元學習與建言行為。文末,本研究也提出了未來研究方向,作為後續研究之參考。 |
Abstract |
This study explores the relationship between team reflexivity, team ambidextrous learning, team voice behavior and team competitive climate. In this research, based on the theoretical basis of organizational ambidexterity, it explores the mediating effect of team ambidexterity learning in team reflexivity on team voice behavior, and the moderating effect of team competitive climate in team reflexivity on team ambidextrous learning. This study uses two-stage survey to collect questionnaires. The valid sample is 1 company, 54 units, and a total of 216 questionnaires. The statistical methods used in this research include descriptive statistical analysis, confirmatory factor analysis, inter-rater reliability analysis, correlation analysis and regression analysis, etc. The empirical results at the group level are as follows: (1) Team reflexivity has a positive relationship with team ambidextrous learning; (2) Team ambidextrous learning has a positive relationship with team voice behavior; (3) Team ambidextrous learning has no mediating effect in team reflexivity on team voice behavior; (4) Team competitive climate has a positive moderating effect in team reflexivity on team ambidextrous learning. Based on the above analysis results, this research suggests that the team can increase the degree of reflexivity in the team to improve the team ambidextrous learning, and team can increase the degree of team ambidextrous learning to improve the team voice behavior, and improve the team competitive climate, which can further help the team to have a higher team ambidextrous learning. In addition, the last chapter of this research puts forward practical implications and suggestions for future research as a reference for follow-up research. |
