研究之目的為探討跨國公司(MNCs)的高績效工作系統(HPWS)與組織公民行為(OCB)之關係,發生在亞洲國家之中擁有較高的增長速度的越南。實際上,這種關係的潛在機制在該背景上仍然是一個“黑箱”。因此,一個潛在的機制會被引用來測試介入HPWS影響OCB的過程之職涯成功的中介角色。本研究通過社會交換途徑提出研究之假設。為了實現這些目標,研究之方法為以封閉問句的問卷形式來收集個人數據之定量方法,調查之對象為在越南經營之跨國公司的員工。總共已收集220個有關包括HPWS、職涯成功、OCB以及人口變量在越南經營之跨國公司工作的員工之可用樣本。以在SPSS 22.0的支持下所進行之統計分析用於驗證假設。結果顯示,HPWS與OCB、HPWS與職涯成功、職涯成功與OCB之間存在積極關係。此外,HPWS與OCB之間積極關係中職涯成功所扮演的部分中介角色也得到支持。同時還提出基於研究結果的經驗啟示以及未來研究之建議。 |
Abstract |
In this study, the relationship between high performance work system (HPWS) and organizational citizenship behaviors (OCB) in multinational corporations (MNCs) in Vietnam, a fast-developing country with highly economic growth in Asia, is investigated. Besides, the underlying mechanism of this relationship still being a "black-box" in this context is considered. Thus, an underlying mechanism is also explored to test the mediating role of career success that intervening the process HPWS influence OCB. The social exchange approach is used in this study to propose the hypotheses. To achieve these objectives, the quantitative method is be applied to collect data from individuals in the form of a questionnaire with closed questions. The survey is delivered to employees working in multinational companies in Vietnam. 220 usable samples on HPWS, career success, OCB, and demographic variables from the Vietnamese employees working in MNCs were collected. Statistical analyses under the support of SPSS 22.0 are employed to test the hypotheses. The result demonstrated the positive relationships between HPWS and OCB, HPWS and career success, career success and OCB. Moreover, the partial mediating role of career success in the positive relationship between HPWS and OCB was supported. In addition, empirical implications and future research suggestions basing on the research findings are also presented. |
