 本研究旨在探討職場反芻思考與決策品質之間的日間動態關係,並以資源保存理論及工作需求—資源模型作為理論架構。具體而言,本研究檢驗了工作投入之中介作用,以及核心自我評價之調節效果。為捕捉個體內的波動情形,本研究採用日誌法進行研究設計,針對 60 名員工進行連續 10 個工作日的數據收集,共獲得 540 筆有效觀察值。研究結果顯示,反芻思考對每日工作投入的影響並非一致,而是因特定思考類型而異:情境反芻負向預測工作投入,屬於資源耗損歷程;而問題解決反芻與心理脫離則正向預測工作投入,扮演資源復原機制的角色。此外,研究結果指出,工作投入是連結各類反芻思考與後續決策品質的關鍵橋樑。同時,核心自我評價會影響問題解決反芻與工作投入之間的關聯強度;具體而言,高核心自我評價者展現出較佳的能力,能將建設性思考有效轉化為工作專注力。最後,本研究之實證結果突顯了在動態的職業需求環境下,個人資源與心理復原對於維持決策效能的關鍵性。

Abstract
This research explores the day-level dynamics linking workplace rumination to decision quality, theoretically underpinned by the Conservation of Resources (COR) theory and the Job Demands-Resources (JD-R) model. Specifically, it examines the mediating role of work engagement and the moderating effect of Core Self-Evaluation (CSE). To capture within-person fluctuations, a daily diary design was employed to collect data from 60 employees over 10 consecutive workdays, yielding 540 valid observations. Findings reveal that the impact of rumination on day-to-day engagement is not uniform but varies according to the specific type of thought process; specifically, Affective Rumination negatively predicted work engagement, acting as a resource-depleting process, whereas Problem-Solving Rumination and Psychological Detachment positively predicted engagement, functioning as resource-recovery mechanisms. Moreover, results indicated that Work Engagement serves as a bridge connecting these forms of rumination to subsequent Decision Quality. Additionally, Core Self-Evaluation was found to influence the strength of the association between Problem-Solving Rumination and engagement, noting that those with elevated CSE demonstrated a superior capacity to channel constructive thoughts into work focus. Ultimately, this evidence points to the critical role of personal resources and mental recovery in preserving decision effectiveness amidst dynamic professional demands.
