鑑於近年企業都在鼓勵員工增進職場友誼,許多研究探討職場友誼對組織氛圍、幸福感、創造力、績效等面向的影響,確實研究大多顯示職場友誼具有正面的相關性。職場友誼雖然只是社會支持中的一個因素,但卻扮演著重要卻脆弱的角色,團隊成員間要是存在社會賦閒的現象,職場友誼可能就會受到影響,更可能改變工作環境的氛圍。如何維持友誼的可靠度,卻鮮少被提出討論,這可能是一個值得探索的課題,所以希望透過資料的收集分析研究給予企業管理實務的參考。
本研究以員工為出發點探討同事交換關係程度與職場友誼之關係,並以社會賦閒與觀點取替為調節變項,假設觀點取替可能是支持職場友誼的一個因子,觀點取替可以調節社會賦閒與同事交換關係交互作用後對職場友誼所產生的效果。本次研究對象是上班族,採用便利抽樣進行問卷調查,有效問卷共計262份。
資料收集後採結構方程模型分析,獲得結論如下:
一、 當同事交換關係的程度越高,職場友誼亦越高。
二、 社會賦閒不會調節同事交換關係與職場友誼間的關係。
三、 觀點取替會調節社會賦閒與同事交換關係交互作用後對職場友誼所產生的效果。
Abstract
In view of the fact that companies have been encouraging employees to increase workplace friendship in recent years, many studies have explored the impact of workplace friendship on organizational climate, happiness, creativity, and performance. Indeed, most studies showed that workplace friendship was positively relevant. Although workplace friendship is one of the factors in social support, it plays an important but weak role. If there is social loafing among team members, workplace friendship may be affected, and it may even change the organizational climate. To maintain workplace friendship is rarely discussed, and worth exploring. Therefore, it is hoped that through data collection, analysis and research, it can be used as a reference for business management practices.
This study used employees as the starting point to explore the relationship between the coworker exchange and workplace friendship and examined social loafing and perspective as the moderators. It is assumed that perspective taking may be a factor supporting workplace friendship, and perspective taking can moderate the effect of the interaction between social loafing and coworker exchange on the workplace friendship. The subjects of this study are full-time employees. Convenience sampling was used to conduct a survey and 262 valid responses were collected.
After data collection, structural equation model (SEM) analysis was adopted. General findings are as following:
1. Degree of coworker exchange had a significant direct effect on workplace friendship.
2. Social loafing did not moderate the relationship between coworker exchange and workplace friendship.
3. Perspective taking moderated the effect of interaction between social loafing and coworker exchange on workplace friendship.
