在當代職場環境中,工作不安全感被視為員工所面臨的關鍵壓力因素之一,先前研究已顯示其與員工沉默行為之間存在正向連結。本研究透過「社會交換理論」的視角,探討工作不安全感如何經由工作疏離感從而導致員工沉默行為,且進一步發展出一個相關的理論框架。通過對全職員工的調查,共回收有效問卷為262份。研究結果顯示,無論是從數量型還是質量型的工作不安全感,皆能通過工作疏離感的媒介作用增強員工的沉默行為。由此得知,工作疏離感扮演著重要的傳遞角色,這可通過「社會交換理論」來解釋,強調其在連結機制中的重要性。針對此研究結果討論管理實務意涵,並對未來研究方向提出建議。
Abstract
In the contemporary workplace environment, job insecurity is considered one of the key stress factors faced by employees. Previous studies show that there is a positive link between it and employee silence behavior. This research, from the perspective of social exchange theory, investigates how job insecurity leads to employee silence through the mediation of job alienation, further developing a related theoretical framework. Through a survey of full-time employees, a total of 262 valid questionnaires were collected. The findings indicate that both quantitative and qualitative job insecurity can enhance employee silence behavior through the mediating role of job alienation. According to the above findings, we know that job alienation plays a crucial role as a transmission mechanism, which can be also explained through social exchange theory, emphasizing its importance in the linking process. This research discusses the implications for management practices and suggests directions for future research.
