隨著社會的快速變化與就業市場的競爭,個人於生涯發展過程面臨更多的不確定性與挑戰,因此,個人如何適應環境變化,提升進行生涯規劃的行為, 並減緩生涯困擾,成為現今個人生涯發展重要的議題;同時,長期目標導向與較高適應力的個人,也能在環境中保持穩定的表現,進一步為企業組織帶來長期的競爭優勢與穩定。過去曾有研究指出人格特質與個人生涯發展過程有諸多關聯性,據此,本研究欲透過恆毅力提升個人生涯調適力,進而影響個人的正負向生涯發展結果;同時,引入生涯建構理論的適應性模型,探討恆毅力如何透過生涯調適力提升個人生涯規劃的行為,以及降低個人生涯困擾的負面影響。本研究以臺灣地區之全職員工為研究對象,進行兩階段問卷調查, 問卷發放間隔約為一個月,共回收 238 筆有效配對資料。研究結果顯示,恆毅力對生涯規劃與生涯困擾皆有直接的關係,會正向影響生涯規劃,同時負向影響生涯困擾;且恆毅力也會透過生涯調適力,對生涯規劃產生正向效果,與對生涯困擾產生負向效果。由前述可知,生涯調適力為此研究架構重要的中介, 並驗證了所引入的生涯建構理論模型。最後,本研究根據研究結果討論理論與實務意涵,並給予未來研究建議。 |
Abstract |
With rapid changes of the society and increasing job market competition, individuals face more uncertainty and challenges in the process of their career development. As a result, adapting to these changes, enhancing career planning behaviors, and reducing career distress have become key concerns. Individuals with long-term goals and higher adaptability tend to perform more stably, benefiting both personal growth and organizational competitiveness. This study explores how grit enhances career adaptability and influences career planning and career distress by using adaptability model of Career Construction Theory. A two-stage survey was conducted among full-time employees in Taiwan, with a one-month interval. A total of 238 valid paired responses were collected. Results show that grit positively affects career planning and negatively impacts career distress. Moreover, career adaptability mediates these relationships, reinforcing the positive effects of grit. These findings confirm the critical role of career adaptability and support the Career Construction Theory model. This study also discusses theoretical, practical implications and offering recommendations for future research. |
