在快速變化且高度競爭的市場環境中,企業為追求更高的組織運作效率和提高生產力,在此目標驅動下要求員工在有限時間內完成過量的工作任務,導致工作過荷的現象。然而,過去研究多為探討工作過荷對於工作層面的影響,本研究探討工作過荷對於個體非工作層面上心理健康與失眠的影響,並以資源保存理論之觀點,探討工作疲勞在工作過荷與個體心理健康、失眠之中介角色,完整解釋其影響歷程。此次問卷為一階段問卷調查,研究對象為臺灣地區全職工作者,有效樣本總計532份。根據研究結果顯示,工作過荷對於個體之心理健康及失眠具有影響。同時,受試者在遭遇工作過荷情形而造成工作疲勞,會進一步影響個體之心理健康與失眠,證實工作疲勞會中介受試者工作過荷與心理健康、失眠之關係,亦即工作過荷會藉由工作疲勞負向影響個體之心理健康;此外,工作過荷也會藉由工作疲勞正向影響個體之失眠。最後,本研究針對結果討論實務管理意涵,並提供未來研究之建議。
Abstract
In a rapidly changing and highly competitive environment, organizations strive to enhance operational efficiency and productivity. Driven by these objectives, employees are often required to complete an excessive workload within a limited timeframe, leading to the phenomenon of work overload. However, previous research has predominantly focused on the impact of work overload on job-related outcomes. This study examines the effects of work overload on individuals' non-work-related aspects, specifically mental health and insomnia. Grounded in the conservation of resources theory, this study further explores the mediating role of work fatigue in the relationship between work overload, mental health, and insomnia, providing a comprehensive explanation of the underlying mechanisms. This study employed a one-phase survey approach, targeting full-time employees in Taiwan. A total of 532 valid responses were collected. The results indicate that work overload significantly affects individuals' mental health and insomnia. Furthermore, when employees experience work fatigue due to work overload, their mental health and sleep quality are further compromised. The findings confirm that work fatigue mediates the relationship between work overload, mental health, and insomnia—that is, work overload negatively impacts mental health through work fatigue, while it also positively influences insomnia via work fatigue. Finally, this study discusses the practical managerial implications of these findings and provides recommendations for future research.
