    摘要(中) 本研究運用文化雙融觀點(ambicultural perspective)探討矛盾領導行為對目標導向的影響,同時也運用社會交換理論檢視團隊成員關係品質在其中扮演的中介角色。研究對象為國內商業銀行的分行員工,透過兩階段調查法共蒐集43家分行、261位從業人員的有效問卷進行統計分析。研究結果顯示,矛盾領導行為對團隊成員關係品質有顯著正向影響,團隊成員關係品質對學習型目標導向與績效型目標導向也具有顯著正向影響。此外,團隊成員關係品質對矛盾領導行為與學習型目標導向具有完全中介效果,對績效型目標導向則有部分中介效果。
      本研究檢視矛盾領導行為、團隊成員關係品質與目標導向的關聯性,研究結果對理論與實務均具有積極貢獻。第一,過去研究組織領導大多針對德行領導、家長式領導或是轉換型領導,矛盾領導甚少被提出討論,本研究填補了領導文獻的缺口。第二,本研究針對較少研究的領導者管理員工過程中可能發生的矛盾現象提出討論,也填補了過去矛盾領導研究僅注重組織層面議題的缺口。第三,本研究具體提出員工的目標導向會受到矛盾領導影響,並且檢視其中介機制。過去文獻大多探討領導者-成員交換關係,本研究探討團隊成員的交換關係,並且分析它在矛盾領導行為與員工目標導向之間的中介效果,不但對目標導向文獻有所貢獻,也可以補足社會交換理論的研究缺口。最後,本研究首次研究銀行主管的矛盾領導行為,研究結果對銀行機構的也具有重要的管理意涵,並提供了後續研究延伸的基礎。
    摘要(英) This study addresses the ambicultural perspective to explore the relationship between paradoxical leadership behaviors and goal orientations. The study also examines the mediating roles of team-member exchange quality by employing the social exchange theory. The research sample was collected from 261 employees in 43 subsidiaries of banks by applying a two-stage survey approach. Analytical findings show that paradoxical leadership behaviors exert a positive effect on team-member exchange quality, which in turn positive affects learning goal orientation and performance goal orientation. Moreover, team-member exchange fully mediates the effect of paradoxical leadership behaviors on learning-goal orientation while partially mediates its effect on performance goal orientation.
    By exploring the relationships among paradoxical leadership behaviors, team-member exchange quality, and goal orientations, the study makes several contributions to the literature. First, an examination of paradoxical leadership behaviors bring additional insights to the leadership literature, which remains focuses mostly on moral leadership, paternalistic leadership, or transformational leadership thus far. Second, by identifying the mediating role of team-member exchange quality, the study also adds value to the goal orientations literature, which has paid attention to its leadership antecedents yet largely ignored the intervening mechanism, as well as the social exchange theory, which focused far more on leader-member exchange than on team-member exchange quality. By first examining the concept of paradoxical leadership behaviors in Taiwan, the findings of the study also have significant implications for business managers. Limitations and future directions are also discussed.
