面對全球環境變幻莫測,工作者應具備心理韌性以因應職場的變化與挑戰,而職涯適應力是一種個人心理調適的資源,可因應工作上不可預期變化,以達成個人的職涯目標。因此,本研究採資源保存理論為理論基礎,探討職涯適應力對工作者知覺主觀職涯停滯的影響,及對工作敬業之影響。
本研究主要探討職涯適應力與主觀職涯停滯(工作內容停滯與階層停滯)之間的關係,並檢視工作輪調對此關係的調解效果,也進一步探討職涯停滯是否中介職涯適應力與工作敬業的關係。本研究以跨產業的全職工作者為研究對象,並分為兩階段進行研究樣本數據蒐集,回收有效問卷共計230份。後續以IBM SPSS 24及Mplus6為資料分析工具,進行檢定本研究假設。研究結果發現,一、職涯適應力與工作內容停滯呈現負向關係;二、職涯適應力與階層停滯呈現負向關係;三、工作內容停滯會完全中介職涯適應力與工作敬業的關係;四、工作輪調正向調節職涯適應力與階層停滯間的負向關係。最後,本研究依據研究結果,提出管理實務與未來研究建議,以供後續企業及後續學者參考。
Abstract
Facing an unpredictable global environment, employees should have psychological resilience to cope with workplace changes and challenges. Career adaptability is a psychological resource that can respond to unforeseen changes at work to achieve their career goals. This study, based on the Conservation of Resources theory, examined the relationship between career adaptability and subjective career plateaus (job content plateau and hierarchical plateau) and examined the moderating effect of job rotation on the above relationship. It also investigated whether subjective career plateaus mediated the relationship between career adaptability and job engagement. The study focused on full-time workers across various industries, collecting sample data in two stages, with 230 valid responses. The results of this study are as follows: (1) career adaptability is negatively related to job content plateau; (2) career adaptability is negatively related to hierarchical plateau; (3) job content plateau fully mediates the relationship between career adaptability and job engagement and (4) job rotation has a positive moderating effect on the negative relationship between career adaptability and hierarchical plateau. Based on these research findings, this study provides practical managerial implications and suggests potential directions for future research for the consideration of scholars.
