在現今複雜且快速變化的職場環境中,個體職業生涯中常常面臨角色模糊、情緒耗竭以及工作挫折感等挑戰。這些因素不僅對個體的職業生涯和心理健康產生負面影響,同時也對組織效能及人才留用構成威脅。本研究以「壓力互動因應與調適」為基礎研究模型,探討個體面臨角色模糊情境,如何影響情緒耗竭及工作挫折感之影響,並檢視生涯調適力是否能調節前述之關係。本次研究以臺灣地區各產業別之現職員工作為研究對象,進行一次性問卷調查,總計回收 261 份有效問卷,就研究結果顯示,角色模糊程度與個體情緒耗竭和工作挫折感之間存在顯著的正向關係,惟作為調節變項的生涯調適力未能產生調節效果。
Abstract
In today's complex and rapidly changing work environment, individuals often face challenges such as role ambiguity, emotional exhaustion, and job frustration in their careers. These factors not only have negative effects on individuals' career development and psychological well-being, but also pose threats to organizational effectiveness and talent retention. Based on the "transactional theory of stress and coping" research model, this study investigates how individuals' experiences of role ambiguity affect emotional exhaustion and job frustration, and examines whether career adaptability moderates these relationships. Targeting employees from various industries in Taiwan, a one-time questionnaire survey was conducted, with a total of 261 valid responses collected. The results indicate a significant positive relationship between the degree of role ambiguity and individuals' emotional exhaustion and job frustration. However, career adaptability, as a moderating variable, did not show a significant moderation effect.
