本研究以Hewlin (2003)的表面從眾行為研究基礎,參考過去研究,表面從眾行為是個人行為與自我價值觀互相背離的情況,並且對組織及個人而言會造成負面影響。本研究繼續以Hewlin的研究深入探討員工表面從眾行為前因(親和需求、任務相依性)及其後果(人際公民行為、情緒耗竭),並探討人際公民行為對表面從眾行為與情緒耗竭的中介效果。本研究目的為:(1)探討任務相依性與親和需求對表面從眾的關聯性、(2)探討表面從眾與人際公民行為、情緒耗竭之關係、(3) 探討人際公民行為對表面從眾行為與情緒耗竭關係之中介效果、(4)根據研究結果,提供表面從眾於學術與實務層面相關之建議。研究對象為2024年4月底前之在職員工,有效問卷為271份。研究結果顯示,親和需求與任務相依性對員工表面從眾有正向顯著影響;表面從眾對知覺人際公民行為有正向顯著影響,人際公民行為於表面從眾至情緒耗竭之間關係無中介效果。 |
Abstract |
This study builds on Hewlin's (2003) study of facades of conformity, which, according to previous research, is a situation in which an individual's behavior and self-values depart from each other, and which can have a negative impact on both organizations and individuals. This study extends Hewlin's research by examining the antecedents (need for affiliation, work interdependence) and consequences (interpersonal citizenship behavior, emotional exhaustion) of facades of conformity in more depth with Hewlin's research, and explores the mediate effects of interpersonal citizenship behavior on employees' facades of conformity and emotional exhaustion. The objectives of this study are: (1) to investigate the relationship between work interdependence and need for affiliation to facades of conformity; (2) to investigate the relationship between facades of conformity, interpersonal citizenship behavior, and emotional exhaustion; (3) Understanding whether interpersonal citizenship behavior will mediate the relationship between facades of conformity emotional exhaustion; and (4) to provide recommendations for employees’ facades of conformity in terms of academic and practical aspects based on the results of the study. The target population of the study was employees working before the end of April 2024, with 271 valid questionnaires. The result showed that task interdependence had a positively related to employees’ facades of conformity, facades of conformity had a positively related to interpersonal citizenship behavior. But the hypothesis that interpersonal citizenship behavior would mediate the relationship between facades of conformity and emotional exhaustion was not supported by the findings. |
