隨著企業致力於推動永續實踐,理解員工特質如何影響其對企業社會責任 (CSR)參與的方式愈顯重要。本研究探討 HEXACO 人格模型中的誠實–謙遜 (Honesty–Humility, HH)特質如何影響員工對 CSR 的知覺,進而驅動兩種類型 的職場綠色行為:職責內行為(In-role Green Behavior, IRGB)與職責外行為 (Extra-role Green Behavior, ERGB)。 IRGB 與 ERGB 雖為不同的行為結果,但本 研究進一步檢驗 IRGB 是否亦可作為行為中介機制。 本研究針對台灣製造、科技、金融與快速消費品產業中491名全職員工進行 問卷調查,並以回歸及中介分析進行驗證。結果顯示,HH 顯著預測員工對三種 CSR 利害關係人向度的知覺;而 CSR 知覺則進一步顯著預測 IRGB 與 ERGB。此 外,IRGB 在 CSR 知覺與 ERGB 之間展現部分中介效果,支持行為遞進的理論機 制。 本研究整合人格心理學與 CSR 知覺研究,對 micro-CSR 理論提供實證貢獻。 實務上建議企業於員工招募與發展策略中納入人格特質考量,並設計能強化角色 行為認知的 CSR 機制,以促進永續行為的內部化。 |
Abstract |
As organizations seek to foster sustainable practices, understanding how employee characteristics shape their engagement with corporate social responsibility (CSR) becomes increasingly important. This study investigates how the personality trait of Honesty–Humility (HH), derived from the HEXACO model, influences employees’ perceptions of CSR and subsequently drives two forms of workplace green behavior: in role (IRGB) and extra-role (ERGB). Both IRGB and ERGB are treated as distinct yet interconnected behavioral outcomes, with IRGB further examined as a behavioral mediator. Survey data were collected from 491 full-time employees across Taiwan’s manufacturing, technology, finance, and consumer goods sectors. The hypothesized relationships were examined using multiple regression analyses and mediation testing procedures. The results indicate that HH significantly predicts CSR perceptions across three stakeholder domains. These CSR perceptions, in turn, positively predict both IRGB and ERGB. Moreover, IRGB partially mediates the relationship between CSR perceptions and ERGB, supporting a sequential behavioral pathway. This study contributes to micro-CSR theory by integrating personality psychology with CSR perception and workplace sustainability behavior. Practical implications highlight the value of incorporating dispositional traits like HH into employee selection and development strategies, as well as designing CSR initiatives that align with role based behavior expectations.
