本研究運用資源保存理論觀點,探討具有工作狂特質的員工,在特定情境下對同事提供支持行為的現象,以及這種支持行為對提供者和接收者情緒耗竭的影響。研究採用兩階段對偶配對之問卷法,收集了 124 組有效樣本,主要研究對象為全職工作者及其在同一部門內有業務合作關係的同事。本研究的第一個發現顯示,當員工的強迫性工作狂特質越高時,若其本身的家庭衝突較低,會較願意向同事提供工具性的支持行為。換言之,強迫性工作狂者在家庭生活壓力較小的情況下,可能會將更多的精力投入到工作中,並以支持同事的形式表現出來。本研究的第二個發現顯示,工具性支持行為能有效降低提供者與接收者的情緒耗竭。當具有工作狂特質的員工 (提供者) 對同事 (接收者) 提供工具性幫助時,會同時降 低自身與同事的情緒耗竭的程度,這一發現強調了支持行為在職場中的正向效果。最後,本研究發現工作狂在特定情境下能夠成為積極的支持者,通過幫助同事來幫助同事減輕壓力,使同事能夠在工作與家庭之間有更多彈性。 |
Abstract |
This study employs the Conservation of Resources (COR) theory to examine how employees with workaholic traits provide supportive behaviors to colleagues under specific conditions and the consequent effects on the emotional exhaustion of both the provider and the recipient. Using a two-stage dyadic questionnaire approach, we collected data from 124 valid pairs of full-time employees and their colleagues within the same department who have business collaborations. Our first finding indicates that employees with higher compulsive workaholic traits are more inclined to offer instrumental support to colleagues when they experience lower levels of family conflict. In other words, compulsive workaholics, under less family life pressure, tend to channel more energy into work, which is reflected in supportive behaviors toward colleagues. The second finding reveals that instrumental support effectively reduces emotional exhaustion for both the provider and the receiver. Specifically, when employees with workaholic traits (providers) offer instrumental help to their colleagues (receivers), it concurrently reduces the emotional exhaustion levels of both parties. This finding highlights the positive impact of supportive behaviors in the workplace. Finally, the study indicates that workaholics, under certain conditions, can act as proactive supporters, helping colleagues reduce stress and achieve greater flexibility between work and family life through their assistance. |
