    摘要(中) 稻盛和夫拯救破產的日本航空公司、Russell Ackoff使面臨閉廠危機的美國鋁業田納西廠起死回生、Steve Zaffron與Dave Logan透過企業輔導成功讓南非白金隆明礦業公司轉危為安,這三個達到驚人成效的組織變革案例,各是運用了什麼方法轉變組織中原本各部門互不往來、勞資間嚴重對立甚至爆發衝突的成員們?
    這三個案例同樣面臨了嚴重的危機,卻也締造出驚人的變革佳績,同時提供了較完整的組織溝通資料,因此,本研究從組織變革中眾多的必要條件選擇了組織溝通此一必要條件、專注於溝通的面相來探討此三案例。社會物理學領域的實驗證明,組織中成員間的溝通互動頻率高、溝通多樣性高能夠有效提升組織集體智慧與決策品質(許瑞宋譯,Pentland著,2014),突現出組織的溝通品質之重要性。
    但在一般組織中許多高階經理人認為占據他們大部分時間的組織會議常常無效率且生產力低落(Rice,1973),各種問題造成了溝通的障礙。本研究選擇探討分析的三個案例,卻都是利用促進組織溝通品質的方式,轉變組織內外成員並創造了耀眼成績,打破一般組織中溝通無效率的障礙。
    本研究從社會物理學的實驗與主張、案例中三個顧問與企業家所採取的改善組織溝通手法中概念化抽取出幾個能夠促進組織溝通成效的要素,再將這些要素與概念作為分析討論三個案例的面向,最後將要素分類為溝通的形態、溝通的內容與組織結構設計三類,提出一個更完整而全面的衡量組織溝通之面向,希望能補齊先前理論尚未論及到的部分、並對社會中的企業能有所啟發。
    摘要(英) Inamori Kazuo saved Japan Airlines from bankrupting, Russell Ackoff helped the revitalization of Alcoa's Tennessee operations and Steve Zaffron and Dave Logan turned the corner of Lonmin plc. These three organizational change cases had fulfilled striking achievements under their leadership.What did they do make the people in the organization transformed?
    These three cases are all facing a serious crisis, but also create a stunning transformation success, while providing a more complete data of organizational communication, therefore, this study focuses on the dimension of communication to explore these three cases.
    The experiments of social physics show that high frequency and high diversity of communication between members can effectively improve the collective wisdom and decision quality in the organization.(Pentland,2014) So we can know the importance of the quality of the communication in organization.
    In general, many managers believe that inefficiency and low productivity of organizational meetings often occupy most of their time (Rice, 1973), various problems causing communication barriers.The three cases chosen for this study were changing the organization members by promoting the quality of organizational communication and broking the communication barriers to create the excellent performance.
    In this study, we conceptualized the extraction of several factors that contribute to the effectiveness of organizational communication from the ideas of social physics and the organizational communication method used by consultants in three cases. Then using these factors and concepts as dimentions to discuss these cases. Finally, we categorized the factors: form of communication, content of communication and organizational structure design. To compensate for the part that previous theory has not yet addressed, we proposed a more complete and comprehensive measure for organizational communication and hope to be able to inspire companies.
