中文摘要
本研究目的為探索內部講師的員工工作體驗,以了解影響員工知識傳授意願的因素、組織如何增進學習氛圍以及如何強化知識傳授的管理措施,進而作為建構組織人才培育機制之參考,以有效提升組織內部知識傳授的效益,進而提高整體員工的專業素質與競爭力。此論文透過質性訪談的方法,訪談了I公司內部講師和外部企業人力資源單位人員對知識傳授意願和組織管理措施的看法。
由本篇研究結果可得知,管理配套措施(包含組織、主管的支持)會影響激勵誘因、人才培育及學習氛圍,進而激發員工的意願動機及強化傳遞能力,故管理配套的完善會影響員工激發學習分享、知識傳授及吸收應用的有效性,進而影響組織績效競爭力。
藉由了解內部講師及外部企業的管理與支持措施,可供組織建立健全的人才培育機制策略及發展方向,期待促進知識的有效傳遞和應用,從而提升組織整體績效。
Abstract
The purpose of this study is to explore the work experiences of internal trainers in order to identify factors that influence employees' willingness to share knowledge, examine how organizations can enhance the learning environment, and strengthen management measures related to knowledge transfer. This research aims to provide a reference for constructing organizational talent development mechanisms to effectively improve the efficiency of internal knowledge transfer and, in turn, enhance the overall professional competence and competitiveness of employees. The study employs qualitative interviews, gathering insights from internal trainers at Company I and external human resource professionals regarding their views on knowledge transfer willingness and organizational management practices.
The findings indicate that management support measures, including organizational and supervisory support, significantly influence motivational incentives, talent development, and the learning environment, which in turn stimulate employees' willingness to share knowledge and strengthen their knowledge transfer capabilities. Consequently, the effectiveness of management support measures impacts the efficacy of employees in promoting knowledge sharing, knowledge transfer, and the absorption and application of knowledge, thereby affecting the organization's performance and competitiveness.
By understanding the management and support measures of internal trainers and external companies, this research offers organizations strategic directions for developing robust talent cultivation mechanisms. The goal is to facilitate the effective transfer and application of knowledge, thereby improving the overall organizational performance.
