本研究採用質性研究之敘事研究,探究三位不同產業女性家族接班者之生涯轉折歷程,透過受訪者分享個人生命經驗,了解受訪者於生涯發展中所面臨的挑戰及轉折,以及最終選擇回家接班的原因,並探討原生家庭和家族企業對於受訪者的意義。本研究「整體一内容」進行分析,著重於自身敘述還原並保留生命經驗的細節和脈絡,以受訪者主觀視角對生涯轉折事件的詮釋及感受,從中瞭解其自我認同影響最終決定接班之關鍵因素,關注研究參與者的敘事歷程。 研究發現受訪者接班的轉折契機,職場中受挫、期望轉換職場改變人生,以及看見年邁父母的需求,從中發現因屬於非計畫性接班,自小未被期許或培養成為接班人的狀態下,再加上自小也為家族中那位不被重視的孩子,童年的不平衡及影響,長大後對於個人目標的確立及規劃有一定堅持。 隨著工作經驗的累積以及對於自我期許,對於個人生涯有更多的期望,看見父母的照顧需求及家業經營議題,期望透過自己的介入及照顧,能延續家業,也讓父母或其它家族成員對自己產生肯定。參與者的敍事歷程透過反覆敘說,建構生命故事從中發現生命主題在其引導下重構生命故事,統整生涯角色。 |
Abstract |
This study employs narrative analysis to examine the career transition processes of three female family successors hailing from diverse industries. Through the interviewees' personal life experiences, the research unveils the challenges and pivotal moments these female successors encountered during their career development, along with the factors influencing their decision to return and assume leadership of their family businesses. Additionally, the study delves into the significance of their family of origin and the family enterprise. Adopting a "holistic-content" approach, the analysis method accentuates the capture and retention of the nuanced life experiences and contexts conveyed by the interviewees within their narratives. It aims to interpret the career transition events and emotions from the interviewees' subjective perspectives, seeking to comprehend the critical factors of self-identity that underpinned their choice to return to their family business. The study gives particular attention to the narrative processes of the research participants. Findings from our research unveiled that pivotal moments leading to the interviewees' decisions to take over the family business encompass workplace frustrations, the desire to effect change in their lives through career transitions, and acknowledging the needs of their aging parents. The unplanned nature of the succession and the absence of expectations or training to assume successor roles from an early age, compounded by their upbringing as the less-valued children in the family, fueled the interviewees’ strong determination and strategic planning regarding their personal aspirations. As they accrued more work experience and set loftier expectations for themselves, their awareness of their parents' caregiving needs and the challenges surrounding the family business intensified. They envisioned that by assuming responsibility for the family business, they could perpetuate its legacy and secure affirmation and approval from their parents and other family members. Through iterative storytelling, the participants' narrative processes facilitated the construction of life stories, thereby identifying recurring life themes and integrating their career roles. |
