著眼於多元文化團隊 (MCT),本論文採用人種學方法來分析文化智能 (CQ) 是否有助於緩解多元文化團隊所面臨的挑戰。透過長達九個月,對三組不同MCT所展開的調查,得以深入了解多元文化團隊的運作方式。本研究在分析 MCT 的差異時,使用了霍夫斯泰德 (Hofstede)文化維度理論和霍爾 (Hall) 對高情境和低情境文化群的區分,等理論架構。調查結果顯示,MCT 與同質團隊面臨的挑戰相似,例如,溝通問題、工作期望不同或角色定義不明確。儘管如此,這些問題許多出至於文化上的差異,像是不同的權力距離,或個人主義對上集體主義的辦事模式。從研究結果可見,CQ 可以在克服這些問題上發揮關鍵性的作用,由於它在增進對不同文化背景的理解以及多元文化環境的適應中是個不可缺乏的要素。 |
Abstract |
Looking at multicultural teams (MCTs), this thesis employs an ethnographic approach to analyze whether cultural intelligence (CQ) can help mitigate the challenges of culturally diverse teams. By investigating three different MCTs over the span of nine months, in-depth insights into how culturally diverse teams work could be obtained. Using frameworks such as Hofstede’s cultural dimensions, and Hall’s differentiation between high- and low-context cultures, differences in MCTs were analyzed. The findings show that MCTs face similar challenges as homogenous teams, such as communication issues, diverging work expectations, or unclear role definitions. Nonetheless, a lot of these issues arose because of cultural differences, such as varying power distance, or an individualistic vs. collectivistic approach. The findings show that CQ can play a critical role in overcoming these issues, as it is an essential factor in being able to understand different cultural backgrounds, and moreover, adapt to a culturally diverse setting. |
