過去幾年,「工作過荷」議題除了受到政府和企業的關注外,相關研究也日益增多,而多數文獻對於工作過荷的研究多僅限於探討成因,也就是什麼原因產生工作過荷的現象,對於工作過荷的影響卻鮮少進行討論。因此,本研究以「自我損耗」為基礎發展研究模型,探討自我損耗在工作過荷與組織公民行為之中介角色,並檢視工作意義是否會增強或減弱工作過荷和自我損耗兩者的關係。此次研究採用兩階段之問卷調查,研究對象為中華民國國軍人員,兩階段問卷之發放時間間隔三週,總計回收有效樣本為298份。根據研究結果顯示,自我損耗對於工作過荷與組織公民行為具備中介效果,當官兵自我損耗情況發生後,因受到個人情緒與思維改變,將使其減少組織公民行為。而工作意義對工作過荷與自我損耗之間的關係產生調節效果,說明官兵若擁有較豐富的心理資源,較能夠適應壓力源並調整想法,緩解損耗情形。 |
Abstract |
In recent years, the issue of "Work Overload" has not only gained attention from the government and enterprises but has also seen a growing body of research. However, the most of the literature has mainly focused on exploring the causes of work overload, that is, the factors contributing to the phenomenon of work overload, while limited discussions on its effects have been scarce. Therefore, the study is built upon the concept of "Ego Depletion" and develops a research model to investigate the mediating role of ego depletion in the relationship between work overload and organizational citizenship behavior. Additionally, it examines whether the sense of work meaning enhances or diminishes the relationship between work overload and ego depletion. The research adopted a two-stage questionnaire survey with the Republic of China Navy personnel as the samples. The time interval between the two stages of questionnaire distribution was three weeks, and a total of 298 valid samples were collected. According to the research results, ego depletion plays a mediating role in the relationship between work overload and organizational citizenship behavior. When military personnel experience ego depletion, it leads to changes in their emotions and thoughts, consequently reducing their engagement in organizational citizenship behavior. Moreover, the sense of work meaningfulness moderates the relationship between work overload and ego depletion, suggesting that individuals with richer psychological resources are better equipped to adapt to stressors and adjust their perspectives, thus alleviating the depletion phenomenon. Additionally, work meaningfulness also moderates the mediating effect of ego depletion on the relationship between work overload and organizational citizenship behavior. |
