  職業停滯對於員工與組織而言,在現今已成為重要議題,在經濟環境變化下,企業藉由遷移工廠、縮減規模、組織扁平化等等來提高組織效率,因而減少了員工實現更高職涯發展的機會,導致員工長期待在原本的職位,且工作內容沒有變化。本研究探討了職業停滯與組織公民行為之間的關係。同時,我們也檢驗了多元的職涯態度對職業停滯與組織公民行為的調節作用。本研究使用 SMARPLS3軟體對台灣 263 名在職工作者進行PLS-SEM 分析結構方程模型。研究結果發現,層級型職涯停滯與組織公民行為有正相關;然而,工作內容型職涯和專業型職涯停滯與組織公民行為呈現負相關。儘管多元的職涯態度與組織公民行為呈現顯著相關,但不支持職涯停滯與組織公民行為的調節作用。本研究透過展示對組織公民行為的影響,為有關職業停滯的文獻貢獻。最後,依本研究結果提出相關的結論與建議。
Abstract
  Career plateau has become an essential issue not only for employees but also for organizations. Due to the impact of the overall economic environment, companies to improve organizational efficiency by saving labor costs such as relocation of the factories, scale reduction, and flat organization, thus, reducing the opportunities for employees to achieve a higher level of their careers, leading to the gradual extension of time for many employees in the same position and rank, and the content of work does not change more. The study examined the relationship between career plateau and organizational citizenship behavior (OCB). Furthermore, we test the moderation effect of protean career attitude in the impact of career plateau on OCB. We analyzed the data of 263 employees in Taiwan by using PLS-SEM analysis with the support of SMARPLS3 software. The results demonstrate that hierarchical plateau is positively related to OCB; however, job content plateau and professional plateau have a negative relationship with OCB. Although protean career attitude is strongly correlated with OCB, however, the moderation effects were not supported. The research contributes to the literature on career plateau revealing some impact of OCB. According to the study, specific conclusions and suggestions will provide for further studies as references.
