中文摘要
鑑於YouTube內容創作者一職發展趨勢備受關注,且缺乏過往職涯研究。根據Guan、Arthur、Khapova、Hall與Lord (2019) 提出的研究模型架構,個人於無疆界職涯發展過程中帶來職涯機會、利益,幫助個人追求職涯成功;另一方面,轉換職涯的過程中則容易受到職涯挑戰、成本、風險與威脅影響,阻礙個人通往職涯成功。此外,職涯疆界職涯發展過程中也會受到環境結構因素影響。因此,本研究擬透過無疆界職涯與職涯成功的觀點,探討YouTube內容創作者之職涯發展歷程。採質性訪談法,依照前述理論擬定訪談大綱與網路二手資料之收集方向,共訪談6位YouTube內容創作者,並另外摘錄13位YouTube內容創作者之網路資料,以增加資料多元性。根據關鍵事例法結果顯示,YouTube內容創作者於職涯發展過程可分為三個時期,分別是:職涯發展萌芽期、職涯發展探索與建立期、職涯發展維持與衰退期。其中:(1) 職涯發展萌芽期的YouTube內容創作者開始發展無疆界職涯,並著重內容創作工作與累積社會資本,避免遭受觀眾與市場淘汰;(2) 職涯發展探索與建立期的YouTube內容創作者擴大發展規模以提升經濟價值,然而,該時期容易因創作瓶頸影響工作內在動機,增加個人工作負擔;(3) 職涯發展維持與衰退期的YouTube內容創作者延伸個人職涯角色與定位,發展YouTube內容創作以外事業,以增加個人特色。最後,本研究針對研究結果提出YouTube內容創作者職涯發展建議,應堅守個人創作核心價值,並定期創新商業模式流程與尋找YouTube內容創作夥伴,供YouTube內容創作者參考。
Abstract
In view of the trend of the career development of YouTube content creators and the lack of relevant career past research. According to Guan, Arthur, Khapova, Hall, and Lord (2019), individuals with boundaryless career obtain career opportunities and benefits leading to career success; on the other hand, career challenges, costs, risks and threats would hinder individuals from reaching career success. Moreover, boundaryless career is affected by environmental structural factors in the process of career development. Thus, this study aims to analyze how YouTube content creators achieve career success through boundaryless career by conducting critical incident technique. In this study, 6 YouTube content creators were interviewed, and 13 YouTube content creators’ internet second-hand data were excerpted. Study results showed that the career development of YouTube content creators can be divided into three stages, namely: “career growth stage”, “career exploration and establishment stage” and “career maintenance and decline stage”. At the beginning, YouTube content creators develop boundaryless career, focus on content creation and accumulate social capital in career growth stage. In career exploration and establishment stage, YouTube content creators have opportunities to enhance economic value of YouTube channels. However, during this stage, bottlenecks in content creation are likely to negatively affect the intrinsic motivation and increase personal work burden; In career maintenance and decline stage, YouTube content creators extend their career roles, clarify identities, and develop businesses other than YouTube content creation to increase their personal characteristics. Based on the results of studies, YouTube content creators should create core value from creation, and regularly innovate business model and find YouTube content creation partners.
