近年來探討員工沈默的研究日漸增多,多數文獻對於員工沈默的研究多在探討成因,也就是為什麼會有員工沈默的現象產生,對於員工沈默的後果卻鮮少進行討論。本研究之研究目的有二,首先,在於檢驗反芻思考在員工沈默與心理困擾間所扮演之中介角色。第二,在於探討核心自我評估的人格特質是否會增強或減弱員工沈默對於反芻思考與後續的心理困擾之影響。本研究採用兩階段之問卷調查,研究對象為金融業之在職工作者,並且兩階段問卷之發放時間間隔一個月,實際有效樣本為310份。根據研究結果顯示,反芻思考對於員工沈默與心理困擾具備中介效果,當員工沈默情況發生後,員工反覆地回想負面事件的過程會加劇員工個人心理產生焦慮、沮喪等情緒反應,而核心自我評估的人格特質在員工沈默與反芻思考之間並不具備顯著調節效果。 |
Abstract |
In recent years, there has been an increase number of studies that are related to silence, but most of them have been focusing on exploring the antecedents, i.e., the reasons of why silence occurs. However, the consequences of silence are seldom discussed. Therefore, there are two main purposes for my study about silence. First, to examine the mediating role of rumination in the relationship between silence and psychological distress. And second, to examine whether core self-evaluation would strengthen or weaken the impact of silence on rumination and psychological distress. This study had two stages of questionnaire survey with one-month interval between the two stages of fill out. The questionnaire respondents of this study are business workers in the financial industry, and total 310 valid samples as used. According to the results of the study, rumination had a mediating effect between silence and psychological distress. When employees are silent, the process of repeatedly recalling negative events would strengthen employees' personal psychological reactions such as anxiety and depression. On the other hand, the core self-evaluation did not have a significant moderating effect on a relationship between silence and rumination. |
