此論文主要使用質性研究,探討台灣傳統製造業中的員工,如何產生員工關係以及如何影響工作績效與留職意願。此研究一共蒐集傳統產業Z公司中的10位員工擔任受訪者,受訪者皆滿足研究條件 (1) 為台灣傳統製造業的員工, (2) 皆在Z公司就職, (3) 皆有員工關係之經驗。為了避免蒐集的受訪者資料過於相似,在可接受的範圍內收集最大差異化,因此受訪者受訪者遍布於不同部門、級別、年紀、年資與性別,受訪者涵蓋六個不同部門與六個不同職位。
在研究過程中挑選適合的受訪人與產業,探討員工與員工之間的關係如何在工作中影響到工作表現與留職意願,並且將員同事關係分為四種類型(熱情型、爛好人型、雙面人型、漠不關心型),接著分析四種不同種類的員工會有什麼行為與想法,分析對公司有什麼程度上的危害與建議。公司若有相關問題可以作為參考,更是藉由本研究提高對同事關係的警覺,分析底下員工為哪類型的員工與是否有受到同事關係影響中得知離職原因,公司才更能對症下藥,知道如何留住人才,降低成本。
Abstract
The qualitative study mainly explored the employees who were influenced by coworker relationships, how they build the relationships with coworkers in the workplace and related to job performance and intention to stay in Taiwan traditional industry. The information was collected and interviewed from 10 participants of the traditional machinery company which was called Z company in the study. The in-depth interviews were used and conducted in the study. All of the interviewees all qualified for the research sample selection procedure which were (1) all working in Taiwan traditional industry, (2) working in the same company (Z company), (3) all having the coworker relationships experiences. In order to prevent collecting similar information from the participants, the participants were from various departments and different positions.
The research procedure of Foster was proposed in the study to select the suitable participants and industries. To explore the relationships in coworkers and colleagues, 4 types of coworker relationships were categorized in the study, such as enthusiasm type, the helper type, hypocrite type and ignorance type. Different types of coworker relationships were analyzed for their distinct behaviors and thinking to the organization. Organizations in traditional industries can take the study as the reference to understand and evaluate when they need the suggestions or improvements to maintain competent employees, reduce the cost and more.
