本論文以輸入-過程-輸出模型作為理論基礎,以團隊行為整合作為輸入因子,過程因子包括中介變數團隊學習行為及調節變數競爭氣候,了解這些團隊互動與脈絡因素對團隊產出(即,團隊績效)的影響。

本研究以團隊為分析層次,並以台灣私人企業員工為研究對象。問卷採兩階段方式蒐集,涵蓋281位員工,共45個工作單位。統計分析主要運用IBM SPSS Statistics 28.0軟體進行假說檢定,同時輔以AMOS統計軟體進行驗證性因素分析(CFA),以檢測整體模型的適配度。

分析結果顯示:(1)行為整合與團隊學習行為有正向關聯;(2)團隊學習行為與團隊績效有正向關聯。然而,(3)團隊學習行為在此模型中不具有中介效果;(4)競爭氣候在此架構中也不具有調節作用。

根據上述分析結果,本研究建議企業除了應積極營造員工間互相學習的氛圍外,也要鼓勵彼此進行資訊交換、共同決策,並採取合作行為,俾提升單位績效。本研究最後也提出了研究限制與未來研究建議,做為後續人員研究之參考。
Abstract
This paper is based on the input-process-output model and investigates the impact of team interaction and contextual factors on team output (i.e., team performance). The input factors focus on team integration, while the process factors include mediating variables such as team learning behavior and moderating variables such as competitive climate.

This study focuses on teams as the unit of analysis and investigates employees from private enterprises in Taiwan. Data collection was conducted in two stages using a questionnaire, involving a total of 281 employees from 45 work units. Hypothesis testing was primarily performed using IBM SPSS Statistics 28.0 software, and confirmatory factor analysis (CFA) was conducted using AMOS statistical software to assess the fit of the overall model.

The analysis results reveal the following findings: (1) There is a positive relationship between behavioral integration and team learning behavior. (2) Team learning behavior is positively related to team performance. However, (3) team learning behavior does not mediate the relationship in this model. (4) Competitive climate also does not have a moderating effect in this framework.

Based on the analysis results, this study suggests that companies should not only actively create an atmosphere of mutual learning among employees but also encourage information exchange, collaborative decision-making, and cooperative behavior to enhance unit performance. The study also presents limitations and provides recommendations for future research as references for subsequent studies in this field.
