隨著科技發展和客戶需求的變化,臺灣企業對數位轉型的重視日益增加,紛紛應用技術為企業注入新能量。數位轉型作為將數位技術應用於企業各個層面的長期過程,會使企業增強市場競爭力,帶來更多利益。然而,數位轉型將導致員工產生科技壓力,尤其是在缺乏數位靈活性的情況下。數位靈活性指員工適應和採用現有或新興技術,以幫助個人實現成果或為企業創造價值的能力與意願,是企業轉型中一項關鍵的個人資源。不過,從前對個人如何培養或提升數位靈活性的研究相對較少。因此,本研究基於資源保存理論和工作資源-需求模型,透過問卷調查法探討企業進行數位轉型時,員工可以加強數位靈活性的方法。研究結果顯示,當組織實施正式及非正式支持或個人積極自我投資,能有效提高數位靈活性。而數位靈活性充足的情況下,便可讓科技壓力降低,同時激發員工的工作動機。進一步緩解員工對數位轉型的抗拒,令其更加投入轉型計畫。
Abstract
As the development of technology and changes in customer demands, the service industry in Taiwan is paying increasing attention to digital transformation. It’s a long-term process of applying digital technologies across various levels of an organization, which enhances market competitiveness and brings forth greater benefits. However, digital transformation can impose technostress on employees, especially when they do not have sufficient digital dexterity. Digital dexterity refers to employees' ability and ambition to adapt and adopt existing or emerging technologies to help individuals achieve outcomes or create value for the organization. Nonetheless, previous studies have less in-depth discussion on how individuals can foster or enhance digital dexterity. Therefore, based on the conservation of resources theory and the job demands-resources model, this study uses a questionnaire survey method to explore approaches that employees can adopt to enhance their digital dexterity. The research findings demonstrate that when organizations provide support and individuals actively invest in digital knowledge, it effectively improves digital dexterity. Moreover, it can reduces technostress and enhances employees' intrinsic motivation, thereby mitigating resistance to digital transformation and fostering greater employee engagement.
