隨著產業結構的變化,工作者經常面臨工作過荷與心理壓力過重等威脅,長期的工作壓力及疲勞累積,在在影響著工作者的安全與健康。以往研究指出,人員的安全行為與其心理因素之間有著非常緊密的關係,但少有研究探討工作壓力源轉化成組織安全結果之心理歷程。因此,本研究運用自我損耗理論,探討工作過荷如何透過心理內在資源影響安全行為的展現,並檢視自我損耗能否中介前述之關係。本研究是以現場工作者作為研究之對象,共回收522筆有效問卷。研究結果顯示,工作過荷能直接預測安全遵守行為卻無法同樣地預測安全參與行為。然而,透過自我損耗,工作過荷卻能間接地對工作者之安全行為構成影響。
Abstract
With the changes in the industrial structure, workers often face threats such as work-overload and excessive psychological pressure. Long-term work pressure and fatigue accumulation are affecting the safety and health of workers. Previous studies have pointed out that there is a very close relationship between personnel's safety behavior and its psychological factors, but few studies have explored the psychological process of transforming work stressors into organizational safety outcomes. Therefore, this study uses the ego depletion theory to explore how work overload affects the display of safe behavior through psychological internal resources, and examines whether ego depletion can mediate the aforementioned relationship. In this study, field workers were used as the research object, and a total of 522 valid questionnaires were collected. The results of the study show that work-overload can directly predict safety compliance behavior but cannot predict safety participation behavior very well. However, through ego depletion, work-overload can indirectly affect workers' safety behaviors.
