在變化快速且不可預測的市場條件下,員工的韌性成為組織發展中相當重要的議題。為了更深入了解韌性,本研究旨在探討社會依賴性格與韌性之間的關係,並檢驗自我善待的中介作用以及情緒智商的調節果。本研究採調查法,分三個階段進行資料蒐集,總計收集305份有效樣本,回收率為72.2%。研究結果顯示,社會依賴性格與韌性呈負相關,但與自我善待呈正相關。透過正面的自我對話過程,自我善待正向影響韌性。研究結果也同時支持了自我善待在社會依賴與韌性之間的中介作用,以及情緒智商的調節效果,弱化社會依賴性格對韌性的負面影響。基於上述結果,本研究進一步提出結論,並闡明對未來研究和管理實務的意涵與建議。
Abstract
Amid rapidly changing and unpredictable market conditions, employee resilience becomes a vital issue for organizational development. To gain more understanding of resilience, this study aims to examine the relationship between social dependency and resilience, integrating the mediating role of self-kindness and the moderating effect of emotional intelligence. Data collection was conducted in three stages by survey method. A total of 305 valid samples received, in a response rate of 72.2%. Findings suggest that social dependency is negatively associate with resilience, but positively related to self-kindness. By fostering a more tolerant self-talk process, self-kindness positively influences resilience. The result also supports the mediating role of self-kindness and the moderating role of emotional intelligence among social dependency and resilience, mitigating the negative impact of social dependency on resilience. Based on the results, this study concludes by further elucidating the implications and suggestions for future research and practical management.
