隨著個人從事多份工作的情況日益普遍,了解影響他們管理不同角色之間邊界的因素變得至關重要。本研究旨在探討多重工作對個體的影響,特別關注從事人力資源相關正職工作並兼職其他工作的從業人員。本研究採用主觀衡量方法,以更深入地了解工作特性不同對於個體的多重工作的感受和觀點。本研究主要檢驗多元工作之間的工作特性與邊界協商努力的關係,並以回復感受作為中介變數。透過社群平台尋找從事人力資源相關正職工作並兼職其他工作的人資人員作為研究對象,採用兩階段間隔兩星期之問卷資料收集方式,共計回收144份有效樣本。初步結果表明,個體在多份工作中感知到不同的工作特性,其回復感受程度各不相同。這些回復感受進一步影響他們在不同角色之間進行邊界協商的努力。具體而言,積極的回復感受與更高水平的邊界協商努力呈正相關,這表明了個體有效管理多元工作角色的潛在途徑,而多重工作特性間交互作用經由回復感受對邊界協商努力之影響,則是皆不顯著,但是其中工作自主性有達邊緣顯著,顯示若其工作特性擁有自主性將提升回復感受進而能有更多能量持續平衡從事多重工作。
Abstract
As the prevalence of individuals with multiple jobs grows, understanding the factors shaping role management becomes crucial. This study focuses on full-time human resources professionals who are also engaged in part-time work, and employs subjective measures to explore the impact of multiple jobs on these individuals to gain deeper insights into their distinct work characteristics, emotions, and perspectives. The primary objective of this study is to investigate the relationship between the work characteristics of multiple jobs and boundary negotiation efforts, with perceived recovery serving as a mediating variable. Through social platforms, 144 valid samples were collected from human resources professionals who engage in full-time and part-time work, with a two-week interval between data collection phases. Findings indicate that individuals perceive varying job characteristics across their multiple work roles, leading to diverse levels of resilience. These feelings of recovery further influence their endeavors in negotiating boundaries between different roles. Specifically, positive recovery experiences were positively associated with higher boundary negotiation efforts, illustrating potential avenues for individuals to manage diverse work roles effectively. However, the interactions between multiple work characteristics did not yield significant effects on boundary negotiation efforts through feelings of recovery. A marginally significant finding was noted regarding work autonomy, indicating that it enhances recovery and fosters greater energy for balanced engagement in multiple jobs.
