近年來同理心逐漸被視為職場互動必備能力,也讓許多企業與學者重視此項特質。,過去研究指出同理心在促進職場正向人際互動上扮演重要角色,期待工作者藉由對人事物的同情或換位思考,來造福他人、做出利社會行為。然而同理心具有不同面向,需要同理他人時,可能會讓展現同理心的人有同情壓力、情緒渾沌、工作倦怠等負面結果。。因此本研究探討個體同理心的不同面向,是否都能對工作中有人際互動之他人帶來利社會行為的正面影響。另外,同理心基於他人分享與自我接收後的認知和情感使對組織內部人員展現同理心為人與人的社交互動,因此本研究從員工在職場上的社交感受是否會影響個人展現同理心的差異,深入研究引發員工同理心之前因是否和員工與同事社交互動時的焦慮程度有關,進而影響員工做出對同事有益的利社會行為。
本研究主旨為了解員工社交焦慮程度和其同理心的高低有無關係,進而影響其利社會行為傾向之中介歷程,並檢視員工認知重評能力對此歷程之調節效果。本研究使用問卷調查法獲得研究所需樣本,並以跨產業的正職工作者為問卷發放對象,問卷分為兩階段,最終回收樣本中有251份有效問卷。資料分析則採用統計軟體SPSS 25和Mplus 7作為研究工具,檢驗研究假設是否成立。
以下為本研究之結果與發現:一、觀點取替及同理關懷與利社會行為呈正向關係;二、社交焦慮與觀點取替呈負向關係、與個人痛苦呈正向關係;三、觀點取替會完全中介社交焦慮與利社會行為之關係;四、認知重評會減弱社交焦慮和觀點取替的負向關係;五、認知重評會調節社交焦慮與觀點取替關係,進而影響觀點取替對利社會行為之完全中介效果。最後,本研究針對研究結果提出實務意涵與未來研究建議,提供企業管理者及後續學者參考。
Abstract
Empathy has been recognized as an essential skill for workplace interactions, previous focus has mainly been on the benefits of empathy. However, scholars have also pointed out excessive empathy for others' feelings can cause personal distress. Therefore, this study aims to explore the different aspects of individual empathy and whether they all have positive effects on interpersonal interactions in the workplace.
The purpose of this study is to understand the relationship between employees' empathy and their levels of social anxiety, and how it influences their prosocial behavior. The study also examines the moderating effect of employees' cognitive reappraisal ability on this relationship. The research utilized a questionnaire survey consisted of two stages to collect data, targeting full-time employees across industries, and total of 251 valid responses were collected. Data analysis was conducted using statistical software SPSS 25 and Mplus 7 to test the research hypotheses.The results of this study are as follows: (1) Perspective-taking and Empathic Concern are positively related to Prosocial Behavior. (2) Social Anxiety is negatively related to perspective-taking and positively related to personal distress (3) Perspective-taking fully mediates the relationship between Social Anxiety and Pro-social Behavior. (4) Cognitive Reappraisal weakens the negative relationship between Social Anxiety and Perspective-taking. (5) Cognitive Reappraisal moderates the mediation effect of Social Anxiety on the relationship between Perspective-taking and Prosocial Behavior. Finally, the study provides practical implications and future research suggestions based on the research findings, aiming to assist business managers and future scholars in their endeavors.
